Kengo Kugimiya, director of Daiichi Hakuairyo, attended the “2nd Subcommittee Meeting” at the “43rd National Social Welfare Corporation Management Conference” held in Yokohama City, Kanagawa Prefecture on August 29th and 30th, 2024.
In “Management Practices: Management Practices to Protect Welfare,” we announced our efforts regarding the recruitment and retention of welfare human resources. *
*Background*
In Japan, the nursing care industry is facing a serious labor shortage due to the declining birthrate and aging population. Due to the combination of the rapid increase in demand for nursing care due to the aging of the population and the decrease in the working population due to the declining birthrate, the nursing care industry is experiencing a particularly pronounced shortage of human resources compared to other industries. As the “2025 problem” approaches, in which approximately one in four people will be aged 75 or older by 2025, the Ministry of Health, Labor and Welfare estimates that approximately 2.45 million nursing care workers will be needed in fiscal 2025, and many We are in a situation where we need to secure human resources for welfare.
In order to overcome this situation, the Society is working on a new approach centered on the use of digital tools and improving the design of the workplace environment, and this has achieved some results. Many participants expressed interest in sharing this success story.
* Key points of the initiative *
*Recruitment activities using YouTube videos*
The Society posts three short 15-second videos every day on YouTube that convey the atmosphere of the workplace. This visually
communicated to job seekers the actual workplace and staff members working there, and succeeded in increasing the number of applicants. Job seekers who watch videos approach workplace tours and interviews with a deeper understanding of the workplace, reducing mismatches after hiring. At this presentation, we received many questions regarding this strategy.

* Improving the work environment through improved space design* In cooperation with a designer in Tokyo, we renovated the staff room within the facility into a relaxing cafe-like space. The work environment, which is modeled after a stylish cafe, promotes communication among employees and contributes to reducing the turnover rate. The staff room, which is lined with aromatic coffee and freely available snacks, is popular with staff and increases their desire to continue working for a longer period of time. This change has had a major impact on employee retention.
The staff room has been reborn to look like a stylish cafe
*Friendly communication using LINE official account*
We have introduced LINE as a communication tool with students, replacing traditional email and phone calls for casual communication. This lowers the barrier for job seekers and makes the hiring process smoother.
*Sharing a simple and easy-to-understand corporate philosophy* By repeating our simple corporate philosophy of “Japan’s most kind social welfare corporation,” we are increasing the sense of unity among our employees. The number of young employees who sympathize with this philosophy is increasing, and by conveying the friendly atmosphere of the workplace to job seekers, we are helping to secure even more human resources.
A workplace with many employees in a friendly atmosphere
*Reactions to the presentation content*
After the presentation, participants asked many questions, such as “How much budget do you spend each year on SNS and homepages?” and “How did you train staff to be actively involved in public relations activities?” We could see that there was a high level of interest in the fraternity’s recruitment efforts.

To be honest, filming videos every day can be difficult at times, but I think it’s a very effective way to convey the appeal of welfare work.
All presentations at this year’s Yokohama conference are available on YouTube, so please take a look. We sincerely hope that this initiative will help shape the future of welfare human resources and be of some use to everyone.
